Abstract

Constructive nonconformity (CNC) encompasses workplace behaviors that intentionally challenge organizational norms in pursuit of prosocial and innovative outcomes. Despite growing recognition of its value in promoting innovation and ethical transformation, empirical research on CNC remains limited. This study refines and validates a dual-dimensional CNC scale and explores its relationship with servant leadership. Drawing on data from 563 employed professionals, we conducted exploratory and confirmatory factor analyses that supported a two-factor structure of constructive nonconformity: Conformity-Oriented Nonconformity (CON) and Innovation-Oriented Nonconformity (ION). Correlation and regression analyses revealed that CON was most strongly associated with relational dimensions of servant leadership, such as forgiveness and interpersonal acceptance, while ION was a more consistent and powerful predictor of empowering leadership traits, including humility, authenticity, and stewardship. Predictive models confirmed that both subscales significantly explain variance in leadership perceptions, with ION emerging as the stronger driver across most outcomes. These findings establish CNC as a valid, multidimensional construct with meaningful implications for leadership development and organizational behavior.
